Builder Mode

The architects won:

Last quarter, I left you with some different paths HR could go down…

I outlined three potential paths:

  • We double down on performance: HR's whole job becomes making every employee as effective as possible, while automation swallows everything else.

  • We go full generalist: one person, every function, recruiting to offboarding, doing it all within a team or department.

  • We become systems architects: the person who stops reacting to fires and starts actually designing how the org is supposed to work.

And y'all wrote in and decided, overwhelmingly, the architect path was the one y'all thought we were moving towards.

Which, TBH? Tracks.

Every conversation I have with HR people right now has the same undertone: we are so tired of duct-taping broken systems back together every quarter. We don't want another Band-Aid!!!

We want to actually build something that holds and works for the moment we’re in. Not for where we were 5 years ago.

So that's the theme this quarter. Builder mode activated.

Every issue, I'm walking into a different “room” in the HR house and by the end of each edition, I’m deciding what happens to it…

There are only three options.

AND THEY'RE NOT SUBTLE:

  • Improve

  • Rebuild

  • Tear down

So, what does this look like? Let me show you!

The house has 3 fates:

I was trying to start with a rousing quote to inspire you to be excited about builder mode. Because IT IS EXCITING!!!! How lucky are we that we can reimagine our world?! At least, that's how I view it.

Here's the dealio for this quarter: each week I’m going to pick something in HR and I'm going to talk about if we improve, rebuild or tear it down.

Here’s the criteria for how I’m going to decide what falls into those buckets:

🔨 Improve:

The bones are good. The thing mostly works. It just needs better execution, not a full demolition crew. These are the topics where the idea was never the problem, it was just built badly, orrrr nobody's touched it since 2016. Usually the latter!

How it shows up in our work: the well-intentioned program that got built once, in a hurry, and then just... never got revisited. Nobody's mad at it buttttt nobody loves it either. It's the guest room you turned into storage three years ago and keep meaning to deal with and declutter.

🏗️ Rebuild:

The foundation is worth keeping, but what's on top of it needs to come down and go back up differently. The bones are there but the insides be messy.

How it shows up in HR: I most often see this happening when orgs go through a period of change and the policies, tech, and the standard operating procedures haven’t caught up just yet. The intent of what needs to be done is there, the execution is just not quite there.

🧨 Tear down:

Some rooms in the HR house are structurally unsound and no amount of reno can save them. We're not sanding it down. We're not throwing up new wallpaper. We're gutting it!!! Just call me the demolition crew.

How it shows up in HR: it often manifests as the thing that everyone secretly knows is theatre. Data collected and never used. Values printed on a wall that the org doesn't actually practice. It exists because someone once upon a time had to check a box, and nobody's suggested stopping the practice. That hit me in the gut.

At the end of every edition, I’ll hand down a verdict about the topic. Whether it's to improve, rebuild or tear down. And I'll ask you to make your bets too, because I’m not always right.

  • 📚 What I’m reading: My Fault by Mercedes Ron. Soooo I watched both movies on Prime video last weekend that are based on this book and then decided to start this series. I’m not really sure what I’m getting myself into but here we are.

  • 📺 What I’m watching: the World Cup. Obvi!!! Am blessed to have gone IRL to two matches and somehow manifesting that I’m there on Tuesday but it’s looking like slim chances ugh.

  • 📚 What I’m obsessing over: I’m really trying to find a good book subscription situation. I’ve tried book of the month and now I’m getting off the waitlist for Fairyloot but if you have tried a service and loved it, pls let me know!!
